Purposive sampling and proportionate quota sampling were used in this thesis for allocating samples of 347 academicians to 21 private universities in the Punjab/Islamabad Capital Territory of Pakistan. With the help of PLS (SEM), instrument of job characteristics (as job complexity), employees' attitudes and different categories of job perfonnance were validated in the Pakistani context. The CF A confinned the presence of two newly computed constructs (student development perfonnance and knowledge development perfonnance) in the task perfonnance of academicians. The CFA also con finned and validated the job perfonnance categories involved in this thesis. The proposed model was a good fit (GoF = 0.993) and Q2 values for all endogenous constructs was greater than zero. There are positive impacts of job complexity on organizational commitment and job satisfaction, while a negative significant impact of job complexity on turnover intention. Hence, the causal relationships between job complexity and organizational commitment, job satisfaction and turnover intention were established according to Social Exchange theory in Pakistan's context. Job complexity has a positive significant impact on student development perfonnance; however, job complexity has an insignificant impact on knowledge development perfonnance. Furthennore, job complexity has a positive significant impact on organizational citizenship behavior, innovative perfonnance as well as adaptive perfonnance. On the whole, the causal relationships of job complexity and student development perfonnance, OCB, innovative perfonnance and adaptive perfonnance were established within the Social Exchange Theory.
